Beyond bioprocess engineers — what workforce does a fermentation plant really need?
We talk a lot about bioprocess and cell-culture scientists, but a running fermentation facility depends on many more disciplines. What roles are genuinely critical to build and reliably operate a plant — and how are teams around the world tackling the skills gap?

Bioprocess scientists design the process — but they can’t run the plant alone. A reliable fermentation facility is a genuinely multidisciplinary operation, and the ‘hidden’ disciplines are usually what make or break uptime: • Mechanical engineers & technicians — rotating equipment (agitators, pumps, compressors), CIP/SIP skids, and the utilities a fermenter can’t live without: WFI, clean steam, chilled water, HVAC/cleanroom. Uptime lives or dies here. • Instrumentation & control (I&C) / automation — probes and sensors (DO, pH, pressure, level, flow), their calibration, and the PLC/DCS/SCADA control loops. A single mis-calibrated probe or a bad control loop can lose a whole batch. • Electrical & utilities — power reliability, motors, VFDs, backup/UPS. Boring until it fails. • Maintenance & reliability — preventive + breakdown teams and asset management are what make ‘90% uptime’ real rather than a spreadsheet assumption. • Quality (QA/QC), microbiology & validation, plus EHS/safety — the guardrails that keep product releasable and people safe. • Trained shift operators/technicians and supply-chain/warehouse (media, single-use, consumables) — the people who actually keep batches moving. The global picture: the bottleneck for scaling biomanufacturing is increasingly people, not capital. There’s a worldwide shortage of experienced GMP operators, I&C/automation technicians and maintenance engineers — across the US, EU, India and South-East Asia alike. Teams are closing it with vocational partnerships (ITIs in India, community colleges in the US), apprenticeships, vendor-led training on skids and automation, strong SOP-driven operations, and digital/automation tools that reduce reliance on scarce senior staff. National programmes (e.g. India’s BioE3, with its explicit skilling and ‘Employment’ pillar) are investing in exactly this workforce. Bottom line: budget for mechanical, I&C, electrical, maintenance and QA headcount — and their training — from day one, not just for scientists. A great process on paper still needs a great team to run it 24/7.
